Membangun Komitmen Kerja Generasi Z: Analisis Kebersyukuran dan Gaya Kepemimpinan sebagai Variabel Kunci

Abstract

Penelitian ini bertujuan untuk menguji pengaruh gaya kepemimpinan, kebersyukuran, serta peran moderasi kebersyukuran terhadap komitmen kerja karyawan Generasi Z di PT. Permodalan Nasional Madani (PNM) Cabang Palopo. Menggunakan metode kuantitatif dengan pendekatan Partial Least Square-Structural Equation Modeling (PLS-SEM), penelitian ini melibatkan 50 responden yang dipilih secara purposif. Hasil penelitian menunjukkan bahwa gaya kepemimpinan tidak memiliki pengaruh signifikan terhadap komitmen kerja, dengan nilai koefisien jalur sebesar -0,062 dan P-value sebesar 0,531. Sebaliknya, kebersyukuran terbukti memberikan pengaruh yang sangat signifikan dan dominan terhadap komitmen kerja, dengan koefisien jalur sebesar 0,878 dan P-value sebesar 0,000. Peran moderasi kebersyukuran dalam hubungan antara gaya kepemimpinan dan komitmen kerja mendekati signifikan dengan P-value sebesar 0,063. Temuan ini memberikan kontribusi keilmuan baru dengan menegaskan bahwa kebersyukuran, sebagai faktor intrinsik, lebih berpengaruh dibandingkan gaya kepemimpinan formal dalam membangun komitmen kerja pada Generasi Z. Keterbatasan penelitian ini terletak pada cakupan responden yang terbatas pada satu perusahaan dan metode kuantitatif yang digunakan, sehingga disarankan penelitian lanjutan dengan cakupan lebih luas serta pendekatan mixed methods. Implikasi penelitian ini menunjukkan perlunya perusahaan mengadopsi pendekatan manajerial berbasis empati, fleksibilitas, dan kesejahteraan untuk meningkatkan komitmen kerja karyawan Generasi Z.
